Constructivism Essay Example for Free
Constructivism Essay Constructivism and/or social constructionism can be reflected particularly to Alexander Wendt. In his article, Anarchy is What States Make of It: the Social Construction of Power Politics in 1992, laid the fundamental theoretical groundwork for demanding what he believed to be a flaw between neo-realistââ¬â¢s and neo-liberal institutionalistââ¬â¢s; i. e. commitment to a form of materialism. Alexander Wendt opened the way for international relations scholars to pursue work in a wide range of issues from a constructivist perspective by attempting to show that even a core realist concept (e. . power politics) is socially constructedââ¬âthat is, not given by nature. Hence, is capable of being transformed by human practice. Constructivism principally describes how many core aspects of international relations are. Socially constructed describes constructivism wherein they are given their form by means of ongoing procedures of social practice and communication. Wendt identifies two acknowledged fundamental principles of Constructivism; (1) that the structures of human association are determined primarily by shared ideas rather than material forces, and (2) that the identities and interests of purposive actors are constructed by these shared ideas rather than given by nature . In the formative work of Wendt, constructivism defies the supposition of Neorealist being Structuralistââ¬â¢s by means of showing that the contributory powers attributed to Structure are not given, but will depend in which Structure is constructed through social practice. Regardless of the nature, culture and traditions, religion, society, constructivism does not foresee whether two countries will be allies or enemies, whether they will recognize each others power, will have dynastic ties, and will be revisionist or status quo powers. In a constructivistââ¬â¢s perspective, international laws created were based on the diversity of the races, culture, religion, society, traditions and political power of each of the member countries. In example, the United Nations addresses projects of food security, poverty, and other projects that are for humanitarian purposes. Ideas generated from this kind of institution tend to help countries that were included in the third world countries or what we commonly called the developing countries. With regards to the international relations, international laws were general or universal in terms of what the participating countries see as good, basic to most of the countries, humane, and will not tolerate violence to the whole. Constructivistââ¬â¢s disallows anarchy, of the actions of the countries and deflects materialism. International laws and institutions craft the needed room for their interests, i. e. to take a central place in theorizing international relations. Today, countries are not simply directed by the imperatives of a self-help system but their interests become important in analyzing how they will be of help to other countries that needed them and to maintain peace at all times. As of the nature of the international system, Constructivists see our interests being not objectively grounded in material forces but the result of ideas and the social construction of such ideas. To summarize, the constructivism philosophy with regards to internal relations, the role of international laws and institutions, reflects to a social order, leadership to any system, thus, leading to foundation of international laws and institutions that are general in nature, thus, leading to better international relations of each of the countries and/or actors.

Disaster Analysis: Challenger Disaster
Disaster Analysis: Challenger Disaster It was the day in the history of America wherein the people had a great expectation of a mission that would take a civilian for the first time into space. After twenty four successful launches by NASA, the Challenger space shuttle was a test of their experience as an organisation. On January 28th 1986, the shuttle exploded shortly after liftoff, claiming the lives of all crew members onboard .The explosion could not be blamed just because of the technical faults but also raised numerous other issues such as organisational and ethical behaviour. It also questioned the leadership skills exhibited by the teams involved during the operation. This report discusses the organisational factors that contributed to the accident and reflects on the aftermath of the disaster explaining about space missions and the organisations associated with it. It also reflects on the role of management in order to manage a complex engineering operation. NASA OPERATION REASONING ITS FAILURE There were many organizational factors which contributed to the accident. To start with, NASA was always a narcissistic kind of organization, which believed in the number one spot. Since it landed the first man on the moon, prior to Russia, its technological ethos took backseat. It was more of an organization, which concentrated on the public display image rather than the true technology. The U.S. government declared to stop supporting the space shuttle programmes and asked NASA to raise their own funds for any further space programme. Also, for any complex engineering project, to be a success, the feedback and recommendations of the engineers and technical staff is considered, as the most mandatory and important requirement. In Challengers case, it was the most neglected aspect and thus leads to a disaster. There were some strong forces of reason and emotions which influenced the decision to proceed with the launch. The highly visible public display of Americas success as a multicultural society was also one of the reason they included many minorities in the group. NASA just wanted to go ahead with the launch as there was one lady school teacher, Christa McAuliffe in the team, which made this space launch a special centre of attraction for the citizens of the U.S. The US president was due with his assembly speech, which also somewhat forced NASA to go ahead with the launch. There was huge media pressure as the launch had been cancelled several times before. There was also the lack of leadership in the organization as there was really no one with the courage to make the right decisions, as it is one of the foremost requirements of a charismatic leadership. The relationship between Morton Thiokol and NASA is one of the strong reasons for the failure of mission. Both organizations managers were over complacent as they looked for evidence to support mission success rather than evidence indicating possible mission failure. The Thiokol management wanted to make sure it received future contracts from NASA. This is clearly evident from the communication, which took place between the two organisations during the teleconferencing. Basically, both the parties were looking and were guided by their own selfish interests. SHUTTLE DISASTER WHO IS TO BE BLAMED? One single entity cannot be held accountable for the challenger disaster. Responsibility falls on the managers at NASA and Thiokol. These are the people who made the decision to launch challenger and where the ones with the authority and power. They did not listen to or take any real notice of the engineers at Thiokol who are the experts in the area and have the knowledge base regarding the rocket boosters. There was a lack of communication and a sense of desperation from the managers to make sure the shuttle launched as they did not want any further delay. The role that the culture at NASA played in this disaster was very important and indeed can be directly attributed to the disaster. Within NASA there had developed a climate where communication was very closed. The culture did not encourage a free flowing exchange of information between departments and people of different levels; there was a concerted effort to discourage creative thinking. This mind set was also transfeered to Thiokol which had a detrimental effect. The mission was the first of its kind to have a non-astronaut aboard, this was done so that the space program would be more widely acknowledged by the public it would capture peoples imaginations again with the possibility that a regular person could go up into space. Although there was a non-astronaut on board the shuttle and a mix of ethnic backgrounds and genders this can in no way have had any bearing on the disaster as none of these people where responsible for giving the mission the go ahead that was purely down to management and once the shuttle was launched those on board would not have been able to do anything differently. The challenger disaster was certainly avoidable, the warning signs were there but the people in charge did not heed them. The engineers knew there was a problem with the O rings and many attempts were made to communicate this but management did not want to listen to the engineers as it was something they did not want to hear as they clearly put financial gains ahead of the safety of the mission and its crew. NASA also could have stopped the launch but because they had already delayed the launch twice management were under pressure to not delay any further. The pressure to meet its targets led NASA to not follow the set down rules it had in place to stop something like this happening. All the pressures put on both NASA and Thiokol led to them taking risks which did not pay off. If the pressure to launch in conjunction with communication breakdowns had not occurred or had been managed better this disaster would not have happened. FACTORS INFLUENCING DISASTER Communication Communication was considered to be an issue since the engineers were not able to convince the management team at NASA to stop the launch of the space shuttle. It was very evident from the initial time that the management at Marshal Space centre contained already known problems and they were trying to resolve them internally instead of communicating them further. During the initial stages of the challenger project, the management of NASA had come up with certain guidelines and rules called the BURDEN OF PROOF wherein the technical team had to come up with exact proof to explain the consequences if there was a failure from their side. Robert Lund, an engineer and manager who played an important role during the challenger launch explained we had to prove to them that we werent ready, and so we got ourselves into the thought process that we are trying to find some way to prove to them it wouldnt work and we were unable to do that . We couldnt prove absolutely that the motor could not work (US Commission 1986) In any organisation communication decisions should not be set as rules and need to be flexible. Leadership Taking leadership into account, according to Max Webers theory of bureaucracy explained the structure of an organisation. NASAs organisation exhibited a rigid organisational structure wherein all the rules and regulations must be strictly adhered to and everyone should perform the role which they were assigned to. In this rigid type of organisation, the leadership exhibited by the NASA was a narcissistic approach. Narcissistic leadership occurs when leaders actions are principally motivated by their own egomaniacal needs and beliefs, superseding the needs and interests of the constituents and institutions they lead (Seth A.R. Todd L.P., 2006) The leader becomes more concerned with public relations thereby concerning a lot about the organisations image and in the process it forgets about the other issues that were equally strong. Behaviour of people Behaviour of people within both organisations with respect to the risk management was unplanned and NASA management had to make a decision at the last moment even when everyone agreed that a catastrophic possibility existed and it was known that responsibilities of the people were clearly defined. Much of the evidence pertaining to the disaster was dismissed. Behaviour of the entire team could be interpreted as group think. The concept of group think was formulated by Janis, according to his theory; the member of the teams worked as cohesive groups and had utmost confidence in their project. During group think, the decision makers get an illusion that they are invulnerable and it makes people take extraordinary risks at crucial moments. (Janis, 1986) There was an illusion of unanimity among the group members. Regarding the judgement made, the individuals in the Thiokol team remained silent and none of them had openly agreed to the launch. The silence from Thiokol was also worsened since it was a teleconference meeting wherein the body language was not noticed even if they had said no. Hence silence meant an agreement which explains the fact that the team were unable to voice their views. The influence of the media The influence of the media played in major role in decisions that were made by NASA. NASA was under tremendous pressure to achieve flight rates and was so pervasive that it was undoubtedly affecting the attitude towards safety. Scheduling pressures were playing a major role in making NASA biased to launch the shuttle and overseeing the risks which were attached to it, it was mainly due to the medias 24/7 coverage on NASA which was putting them under pressure to launch the shuttle on time because they did not want further negative coverage which could harm their public image. SPACE SHUTTLE AFTERMATH OF THE DISASTER All space exploration has a mission with some specific technical objectives. All missions are time bound, it takes years to plan and implement them. Highly motivated people are needed in the workforce. Astronauts are chosen for the specific missions and are trained for the specialised roles. The Rogers commission provided nine recommendations to NASA after the challenger disaster to improve the safety of its shuttles. NASA not only considered these recommendations but also redesigned their space shuttles with new technical modifications including solid rocket boosters which were the primary cause of the disaster. The role of engineering in complex projects could be analysed by studying the Burns and Stalker theory about mechanistic and organic structures. They studied two different organizations- textile and electronics (Gabriel, 2007). The textile company was having more of a hierarchical structure as discussed by Marx Weber, as they were involved in the routine and bureaucratic tasks whereas the electronic company was more concentrated on the engineering work outs and thus were having more of a horizontal structure which demands more of verbal communications and less paper work. The concentration is more on the Innovation and inter-departmental communications. Above all, the employees have more discretion and liberty to suggest changes and chance to come out with productive innovations (Gabriel, 2007). NASA, being an organization, dealing complex engineering projects, should have provided their engineers with much discretion, rather than applying the unsuitable bureaucratic approach. While handling any complex engineering projects, it is thus advisable, to provide more autonomy of power to its ground level staffs. Power and politics in the organizations could be understood by studying the two well known dysfunctions of bureaucracy and they are as follows- Rigidity- It means that bureaucracy is slow to take advantage of opportunities and avoid threats. They are averse to innovation and experimentation. They generally avoid, which is new. This aspect of bureaucracy is not good for the managers who work in the changing environment. NASAs failure as an organization, by not accepting the new engineering recommendations from its engineers and taking the matter lightly, resulted to the disaster. Departmentalization- As per Webers theory, in bureaucracy, there is a strong hierarchical structure, which gets followed. So, the communication is from top to bottom level and never goes across horizontal level and this leads to setting up of different sub goals by different departments. These sub goals are not in good faith of organization as a whole and also leads to clashes and rivalry among departments. MANAGING COMPLEX OPERATIONS It is always very challenging to manage a complex engineering operation in any organisation. Generally complex organisation creates lot of problem and issues in management, so that management should consider the importance of culture, communication and leadership to manage this type of operation. According to our view following are the factors which should be considered while managing a complex engineering operation. Communication framework: Communication plays another key role in managing complex engineering solutions. A framework called as Leadership communication framework is taken into consideration wherein it starts with core communication skills represented in the centre of framework. It eventually expands itself from managerial communication skills which begin with emotional intelligence and cultural literacy. It finally leads to the concept of corporate communication skills where it becomes more complex and the organisation tends to become responsible to all internal and external stakeholders. The leaders who involve themselves within this type of communication model become the companys face and have numerous responsibilities. Therefore in order to effectively get the advantages of this model an improvement plan has to be initiated with self-assessment of the process. SOURCE: Deborah J Barret, 2006 Culture: Culture forms the function, as the linking mechanism by which network of understanding develops among the employees [Trice, 1988]. Culture works as the software of the mind and use of metaphor in the organisation. As especially strong culture became very useful to manage the project because people in strong culture know which things are right to do. In complex engineering situation feedback is often ambiguous and interpretation is the main key. In any organisation culture play a main role in how ambiguity is discussed and resolved in decision making (schien, 1992). Mainly in complex engineering time becomes a very important decision factor so that highly time urgent culture is very important in organisation. Management should consider the importance of culture in any operation. Leadership styles: Leadership style adopted by the management is very crucial in managing complex engineering operation. As Kurt Lewin suggested, there are three major styles of leaderships Authoritarian or autocratic Participative or democratic Delegative or Free Reign In the case of any complex engineering operations, Participative leadership should be the first choice among the management wherein the leaders include one or more of their employees in the decision making process. By doing so, the leaders eventually gain the respect of their employees thus leading to a mutual benefit among them (Robert N, L Christopher F, A, .2010). Leadership is activity of mobilizing people to understand adaptive challenges which cannot be resolved by expert knowledge and daily management. To motivate the people who are working under you is very important in leadership. Motivation plays vital role to boost the confidence of the employee to do challenging task and also gave energy to perform their task better. As complex problems contain multiple system which includes technical analysis, to handle this type of project requires capacity of individual to skilful intervene in complex system. So that adopting proper Leadership approach is very important in organisation to handle any project. CONCLUSION Hence we conclude that there was strong need for leadership in NASA that would have been capable of organisational change. Its culture has always reflected self interested decisions. Ãâà NASA would have to flatten its organisational hierarchy; it should be going for rather than having a bureaucratic organisation. There should be a mechanism in place where engineers should be able to bypass the bureaucracy and hierarchy, especially in the pre launch process. There words and ideas should also be respected and given some credence by the upper management. Ãâà NASA would have collaborate rather than contracting , its shuttle development and maintenance programs are outsourced to contractors , but it necessary for NASA to form a production and delivery oriented relationships with their subsystem contractors for a better futureÃâà Ãâà . There should be a collaborative model of interaction. Ãâà NASA is still suffering from technical incompetences and narcissistic management, it has to make an overhaul change in its organisation for its best interests.Ãâà It is essential for NASA to be able to use its resources as efficiently as possible to effectively develop, explore and promote space. Future of Cars Essay -- Technology Vehicle Essays
Future of Cars Vehicles have been around Europe and the United States since the late 19th century. Henry Ford was the first person to produce inexpensive vehicles quickly and was the one to start Ford Motor Company. Ford vehicles, as well as many other vehicle companies, have caused people to think differently as to how to travel from one place to another in an efficient manner. From its inception to today, vehicles have changed dramatically. We as drivers feel having the new features or advanced technology in our vehicles is considered unique, especially if itââ¬â¢s under our ownership. Many engineers who currently are working on producing and designing vehicle models have brought new features, that will appear soon in one of Americaââ¬â¢s popular cars. Recently, an article in Forbes magazine titled ââ¬Å"Wired Wheelsâ⬠by John Turrettini discusses digital technology stored somewhere in the vehicle. The placement of the new digital technology is dramatic for the driver, since the person at the wheel will not have the authority to brake when they feel there is a need. Drivers will need to understand the functions of the new digital technology installed in their vehicle. They also must be aware of the changes that will occur for them. While we are behind the wheel, we have control of where we are going and when to stop, but when it comes to having new technology designed into our vehicles, we want to know how it will work also. First, we know when to stop, for stop signs, or preventing an accident with a person or an object. Our minds are thinking of when to brake and how to react when we do it. We immediately avoid an accident by steering around it or braking or stopping in time. Engineers who work in the auto industry are experi... ...hicles in the next 10 years. The time might not be far off from now when vehicles will have the brake by wire, but in the meantime we will can depend on the development, the accuracy for the brake by wire to work effectively, and of course we will saving money for these high tech vehicles because Iââ¬â¢m sure future vehicles involving the brake by wire technology will be costly. Teaching Philosophy :: Education Teaching Teachers Essays
Teaching Philosophy After examining all of the different teaching philosophies, I have chosen to side with Rousseau's theory. A theory which I find to be very complete and practical enough to apply to modern day students. Rousseau's theory had three ideas throughout his writings that he used to prove his theory: the nature of students, the purpose of education, and what education should look like (curriculum, methods, disciplines). I will also look at an area in which Rousseau stayed relatively neutral in, that is the nature of knowledge. The Nature of Students: According to Rousseau's thoughts, the environment determines whether a student is good or evil. I totally agree with Rousseau's statement that the environment determines whether kids are good or evil. It has been proven through longitudinal studies that identical twins, which have the same genetic abilities and talents, can be affected by differing environments, either negatively or positively depending upon the individual situation. Rousseau also felt that most students have about the same intelligence. This statement by Rousseau to me is a moto that all teachers must have in order to succeed. All students have the same intelligence; it falls largely onto the teacher to find the way to help the student reach his or her potential for intelligence. Rousseau also mentioned that students should learn from experience and that students are exceptional imitators. I feel that as a teacher one must provide many different learning experiences to learn from. Most importantly, a teacher, by setting a good example can and will greatly influence a student's behavior and overall performance. The purpose of Education: The purpose of education according to Rousseau is to create good people who can live in a free society. Rousseau felt that the following characteristics make a good citizen: self-sufficient, respectful, caring, modest, healthy, etc) so that they will become just what Rousseau wanted, good citizens who are able to live in a free society. What Education should look like: As far as curriculum goes, Rousseau thought that you should teach only what a child wants to know and things that can be learned through experience. To me personally curriculum is indeed very important. I will be teaching K-12 PE/Health, thus the students ages will differ according to the level I am teaching.
Explication of Theme in Flannery OConnors A Good Man is Hard to Find
In Flannery Oââ¬â¢Connorââ¬â¢s ââ¬Å"A Good Man Is Hard to Find,â⬠a family of six set out on a vacation to Florida while an extremely dangerous criminal is on the loose. The family takes the grandmother, who is outraged that the family is traveling while The Misfit is scanning the countryside. Throughout the short story, Oââ¬â¢Connor drops many hints to the reader, ultimately leading to the terrifying climax. Foreshadowing is more commonly noticed the second time a story is read as opposed to the first. Readers will pick up on the hints that foreshadow the events to come. Foreshadowing is used when grandmother mentions The Misfit in the opening paragraph, when grandmother dresses formally in case of an accident, and when the graves are noticed in the cottonfield. à à à à à Foreshadowing is first used when grandmother tells the family about The Misfit when discussing the vacation destination. ââ¬Å"ââ¬ËHere this fellow that calls himself The Misfit is aloose from the Federal Pen and headed toward Florida and you read here what it says he did to these people. Just you read it. I wouldnââ¬â¢t take my children in any direction with a criminal like that aloose.ââ¬â¢Ã¢â¬ (393). Oââ¬â¢Connor throws the idea of The Misfit up in the air for the reader to grasp. ââ¬Å"aloose from the Federal Pen and headed towards Florida,â⬠suggests that the family may in fact have a run-in with The Misfit while in Florida. Oââ¬â¢Connor leaves the audience with the feeling that the criminal is dangerous and commits unspeakable c...

Love as Joyous Essay
Both Plath and the Metaphysical Poets show love as joyous by suggesting a strong physical intimacy between themselves and their lovers. Donne, known for his hedonistic ways tried to seduce his lady in the poem ââ¬ËTo his mistress going to bedâ⬠by relating her undressing to a holy analogy. ââ¬Å"Hallowed templeâ⬠¦ heavenâ⬠¦ paradiseâ⬠¦ Angelsâ⬠gives a sense of purity about the relationship and emphasises the innocence in that the love they are about to share is purely between them. Along with this, in order to fortify the intimacy felt during love making Donne uses polysemic terms such as ââ¬Å"My mine of precious stonesâ⬠which not only displays mine as a first person possessive pronoun- perhaps showing pride in the possession he has over his mistress- but also the mine that is her genitals- the new land he is yet to discover. Similarly Plath uses polysemantic terms as a way of showing the exclusivity in her relationships in the poem ââ¬ËAriel , specifically referring to the apparent lesbian affair she had soon after her and Ted Hughes split ââ¬Ë ââ¬â â⬠The childââ¬â¢s cry melts in the wallâ⬠not only suggests that when with her alleged lesbian partner sheââ¬â¢s free for the burden of motherhood and can just focus on their passion but also that when being in a homosexual relationship the possibilities of conceiving a child are none an therefore there is no-one else to detract from the bond and overwhelming desire that the 2 have for each other. Plath also represents this intimacy by using metaphorical imagery such as ââ¬Å"White Godivaâ⬠which indicates the female naked freedom while also subtly protesting against her husband by portraying this great female symbol. Plath also uses imagery to intensify the passion she feels in love making with another woman ââ¬â â⬠The brown arc of the neckâ⬠and â⬠into the red eyeâ⬠suggest the vagina and feminists would argue that Plath portrays the orgasm as â⬠Foam to the wheat glitter of seasâ⬠which exaggerates the intimacy experienced when the 2 are at their most vulnerable naked states. Along with this both Plath and the Metaphysicals display the joyous love by the overwhelming of emotions that it creates. In Donneââ¬â¢s poem â⬠To his Mistress Going To Bedâ⬠the whole poem is written in one stanza with its contents being ridden with enjambment ââ¬Å"we easily know By this these Angels from an evil sprite:â⬠. This shows the feelings Donne has as not being able to express them fast enough as, as heââ¬â¢s seducing her, so many emotions are being created ââ¬â at the foremost frustration and lust. At the time, Donne was known for being debauched and this excitement and unable to contain his feeling emphasises how much he risked in order to sleep with the woman. The use of plosives such as ââ¬Å"Behind before, above, between, belowâ⬠represent the transactional and heightening strength of the emotion whilst the caesura in the line suggests Donne needs to pause after the words to try and calm himself down from all the overwhelming urges and desires he has for his mistress. As Donne was a child genius and was working in law by the time he was 17 he was popular with the ladies, and so when a woman such as the one heââ¬â¢s addressing in the poem doesnââ¬â¢t succumb to his epicurean ways so easily, his emotions flair and overwhelm him into an almost plea for her to make love with him. Plath also uses linguistic features in portraying the overbearing love and excitement she has for her first child to be born. ââ¬Å"Youââ¬â¢reâ⬠is a poem written during her pregnancy of her first child Frieda. She uses the phrase ââ¬Å"Vague as fog and looked for like mailâ⬠to represent the anticipation and urgency she has to meet her new child. However, this is a homophone and mail could also mean ââ¬Å"maleâ⬠as in the absence of her husband Ted Hughes who was rarely around. At the time she was having relationship issues with Ted and building a new everlasting love bond with her new child and so the conflict in positive and negative emotions at the time would have certainly been overwhelming. The fog in this phrase represents the uncertainty and space between the mother and the gestating baby which may also be ironic of the disbelief she has that she can love a person so much without having met them yet. Finally both the metaphysical poets and Plath display love as joyous by seeing it as an opportunity for a new start. Donne sees this new start being one as starting from the pure naked state in the relationship ââ¬â â⬠to enter in these bonds is to be freeâ⬠is an oxymoron as the bond of marriage incarcerates two people in a relationship eternally. However Donne is expressing that by having this new start of marriage they will have a sense of freedom and self completion making love even more joyous. Whether Donne actually meant to marry the woman is questionable, after his strong womanising reputation however if he is then the new start he would have in actually committing himself in a marriage shows the strength of the love he feels. Plath, in ââ¬Å"Arielâ⬠sees the birth of her first child as a new start for herself. The metaphor of the last 2 lines ââ¬Å"Right, like a well-done sum. A clean slate, with your own face onâ⬠shows the positivity she already sees in this new being ââ¬Å"well-done sumâ⬠and ââ¬Å"clean slateâ⬠. At the time she was going through hardships in her marriage with Ted Hughes and so the new child could be a source for a new start of optimistic love and a positive source to project happiness onto. The compound words in ââ¬Å"Thumbs-down on the dodoââ¬â¢s mode. â⬠Represents the new life and thus new beginning Plath will receive from the new baby whilst the assonance of the ââ¬Ëoââ¬â¢ sound fortifies this by showing certainty and stability she sees in that this undoubtedly will give her the release and new start that sheââ¬â¢s needed for so long

BR Richardson Timber Corporation
People want different things from work, usually when we get what we want we are motivated and our morale helps us to improve the quality of our work and lives. For most people money is the motivation but often it is necessary to tie in monetary rewards with non-monetary rewards so that employees remain motivated. A combination of these will almost always lead to commitment to an organization, innovative ideas and generally high quality of work. Human resource policies should be such that they empower the most important of all the resources that a company has which is its people. This will translate to large profits for the company and great satisfaction among the employees. Safety and health issues are a major issue in the BR Timber Company. Most employees in the company are dissatisfied with their jobs, working hours and working conditions. Morale is down and as a result productivity is decreased with increased job turnover as high as 70 percent in some departments of the company. Ro n, the team leader in gluing reports that new members rarely last a year at the gluing department. This is due to the work they are introduced to upon starting work. The grueling tasks involved usually result in back injuries. Often there is no orientation to the job and the new workers learn on the job about the rights technique of hanging beams. Ron reports that most men have bad backs, broken fingers and toes, and hernias. An interview with Marty reveals that a death had occurred at the gluing department. Even with this the death the men were expected to act as if nothing had happened and continue working. The mean also showed great concern for a man who had sustained a concussion after hitting a center nail in the overcrowded gluing area.During a tour of the plant it was noted that safety was very much compromised placing the workerââ¬â¢s health at risk. For instance, some workers did not have helmets, others did not have safety glasses, and band-saw safety devices were absent . Dirk a scheduler with a masters in forestry also reported that the employees did not under go any physicals. Though the men had medical insurance this was not enough to pick up their morale in relation to the safety of their working conditions. The stacks of beams are stacked too high such that they fall frequently. This in fact is how a death occurred at the plant. Some of the machines given to the workers are also not in good working order for example Rolf cited a machine that has four wheels and five feet of clearance. The machine has neither brakes nor shut-off making it inefficient and ineffective to work with. The building and ventilation standards of the plant as reported by Ro are below average leading to serious weight loss among the men during the summer. Physical well being and a healthy mind are necessary if a workforce is to be healthy.A healthy workforce is a motivated one and usually when one is in good physical health the mind is at ease and the worker can concentra te on his work. This is only possible if the worker knows that his working environment is safe and poses no danger to his health. This is absent at BR Timber Company. To begin with, BR Timber Company needs to set up an employee service that ensures that the employees undergo a physical and that they are up to the hard work expected of them. This will help in identification of any employees who may be risking their health by doing the grueling tasks at the plant. It is necessary to work with the quality control manager to develop guidelines that are task-specific for the different jobs and working environments in the place. Most men get accidents because they do not get the concept of a task clearly. The frequent movement of men from one job to another makes it difficult for them to be trained. To deal with the mistakes made the men need to be at one work station long enough to learn what exactly is needed in the beams and thus increase safety with less mistakes being made.OSHA (Occup ational Safety and Health Administration) recommended that ergonomic policies be made voluntary rather than mandatory. This aims at reducing work-related injuries and is better when it is voluntary rather than mandatory because then the company is free to follow these guidelines without feeling coerced. The benefits especially for BR Timber Company ion having employeesââ¬â¢ health maintained is that employees will need less time off because injuries (Ju, 2007). For BR Timber a safe environment would be provided by first ensuring that employees have the necessary safety gear. This includes ensuring that helmets and safety glasses are available to all employees in all shifts. In addition the company should improve the condition in its glue area which has many damps causing the place to be crowded and creating difficulty in walking around. The absence of safety devices for band saws should also be looked into so that the band saws are fitted with guarding. Ensuring that warning signs are placed at strategic points in the plant to improve safety by providing employees and visitors of potential danger should also be done. The storage area for the beams is a dangerous area with one death already having occurred due to the stacks of beams being too high and thus falling. A solution to this problem would be to make the stacks lower and look for adequate space like suggested by Dirk that a bigger yard could be created by knocking out the field and organizing the stacks so that their disarray could cease posing a danger to the employees. Maintenance of equipment and machines is also another issue that contributes to poor working and safety conditions.By regularly repairing the work-out machines or repairing them altogether the company stands to gain more in the long run since efficiency will be increased and productivity together with safety will also be enhanced. No employee is comfortable using a machine that has no brakes, so a simple intervention like ensuring all the machines have breaks would make the employees feel safer. The job of ensuring safety does not only lie with management but also with the employees. If and when quality safety gear is provided the management should make sure that the employees use them appropriately.By allowing ongoing inspection teams to ensure that the company and its employees are taking the necessary safety precautions a higher level of accountability is encouraged and the company is more likely to adhere to a safe workplace and with the employees adhering to the safety guidelines. The solutions to the safety problems at BR Timber Company would best be addressed by incorporating the assistance of a safety consultancy agency. OSHA has many resources that would be useful for the company. In addition they offer computer software and technical information assistance that is easy to follow and that has specifications of OSHA standards meaning that the company cannot go wrong on safety if they seek services of such an agency. Another strategy that BR Timber Company needs to employ for the sake of the health of its workers is to put up a counseling unit for the workers. Many of the employees seem to be very concerned and disturbed about injuries sustained by a worker (Bob) who was hit by a centre rail and also by the death of a colleague at the beam stacking area.Though most of the men wanted to go home that day, they were not allowed showing some degree of insensitivity to the menââ¬â¢s state of mind following the loss of a colleague. The employees would have benefited a lot from having supportive services then. Education concerning injury prevention should be regularly provided for the employees. These would be especially helpful in preventing back injuries and knowing how to manage hernias which are both common problems in the BR Timber Company. Compensation and benefits is another pressing issue in the company. It is mainly related to overtime. The amount of work the employees put in is s ignificantly disproportionate to their pay. The workers felt that they were paid 60 cents per hour lower than the union and added that when the union got a 65 cents-per-hour raise, the employees at BR Timber Company got a 45 cent-per-hour raise. This being among the lowest paid employees in the timber business means that they are not motivated much. The only other benefit that seems available to these employees is the medical insurance cover. Most of the employees seem unhappy with their salaries even with overtime included. When a softball team was setup by one of the employees financing for it was inadequate since it required about $700 and the staff were only given $250. Due to the compulsory nature of overtime most employees do not even have the time to play the game. For most, they go home eat sleep and wake up again to go to work with very little time spent with their families. One of the things the company is doing right is providing medical cover for the employees.Other solut ions to poor motivation due to poor salaries in benefits include pay increments. This would be better handled by a compensation analyst to ensure that the employeesââ¬â¢ salaries are matched with those of other union employees. This does not have to happen to immediately it could be a plan over time in which the employees get gradual increases in payment following a survey of their salary scales. (Mathis and Jackson, 2006) An employee benefits manager may be necessary to provide better management of the employees benefits especially the health insurance and pension plans. In the case of the BR Timber Company the nature of the industry the company is in calls for the company to have an accident and dismemberment insurance plan. The manager when appointed will be able to keep abreast of all legal issues affecting the employee benefits. This will streamline the process of claiming benefits and increase the trust the employees have in the company leading to greater motivation (Mathis and Jackson, 2006) In assessing how much it needs to pay the employees to keep them motivated and still earn a profit the company ought to go through a budge process. This will provide a means for determining how much has been spent on the payroll. The positions of various employees ought to be such that their positions fit into the overall percentage of the payroll. When jobs are clearly defined determining their going rate becomes easier. Using job descriptions for entry other job will provide a means of comparison with the market place. The jobs can also be marched to others by comparison of the core functions (Krotz, 2007). To ensure that the turnover rate for employees is not high due to employee dissatisfaction with the pay it is necessary to track the competition.BR Timber pays lower than other union companies making those companies a viable alternative for the employees. Supervisors and others with positions of authority need to have a salary range especially for those whom i t will be employing new. Other perks of the job can also be considered benefits and are important because work is not only about money. Overtime being such demoralizing aspect of work at BR Timber Company, the management ought to consider flextime. Most of the employees complain that they do not have enough time to spend with their families.
